Workforce Performance Engineering

Problem: Hobson's choice

We believe in the power of real people with real jobs doing real work. It has long been proven that when you give good people the right direction, the right tools and a clear environment, they will always find a way to perform. We know that "execution"—where the magic actually happens—is a doing sport, not a thinking sport.

Each of our leaders has more than 25 years in the trenches of workforce performance. We started Capability Exchange because, after decades of witnessing the industry from the inside, we saw that the standard ways of improving performance were failing our clients and their teams. They were too slow, too expensive and lacked genuine capability development.

Most leaders with a performance challenge they cannot solve alone are forced to choose between two broken models that simply don't work in the real world:

  • Big Ticket Transformation: Massive "one-way-door" projects to restructure your operating model or swap out your technology that take 18–36 months to deliver. In a high-stakes environment, you don't have that luxury or time or money. We have all seen good careers founder while waiting for a "future state" that never arrives.

  • Rented Performance Improvement: Although positioned as global insight, firms bring in energetic juniors to do the work for you. It provides a temporary "sugar rush" of results, but the expertise leaves when the consultants do. It treats your leadership team as a spectator rather than the engineer of your own success.

Why don't they offer something better? "Better" means staged, more focused projects led by seasoned practitioners with deep engineering experience. The major brands struggle to deliver this because their "pyramid" models are built for scale; they require a constant flow of work for MBA and technology generalists to sustain their overheads.

About Us

The Architects of Workforce Performance Engineering

Capability Exchange is built on a different principle. We are a business focused on substance over big-ticket marketing. We invest our resources in execution expertise rather than the overheads of a global sales machine.

We provide a pinpoint diagnosis of where your performance is trapped and follow it with a targeted execution intervention. We engineer the environment your people need to thrive by pulling three specific levers:

  • Absolute Clarity: We cut through the noise from the boardroom to the work face. When everyone understands exactly what they are accountable for, you eliminate the confusion that creates waste and reclaim the focus required to deliver.

  • Zero Friction: We strip away the grit in the gears. From badly designed processes to the boring tasks AI can now handle, we clear the path so your experts can get back to being experts.

  • Workforce Energy: We build Execution Performance Habits (EPH-12). This creates a low-threat, high-stakes world where your people choose to lean in and give their best.

The Result Our approach is about making the best of the hands you already have. We don’t ask you to restructure your business or gamble on a "digital reinvention." We simply help you create the conditions where high performance becomes your daily habit.

Because we focus on engineering your existing environment rather than rebuilding it from scratch, we don’t work in years. We deliver a 20–50% performance upside with impact in weeks.

WPE Evidence Base

Our methodology is rooted in the largest study of workforce performance ever conducted encompassing 1 million employees and 80,000 managers in 400 companies, originally published as "First, Break All The Rules". This research proved that 70% of the variance in performance is driven not by global strategy, but by the local environment—specifically clarity of expectations and having the right tools for the job.

Gallup’s State of the Global Workplace: 2024 Report continues to validate this, showing that business units in the top quartile of engagement realise a 21% gain in profitability.

Our methodology, Workforce Performance Engineering, is the practical application of this evidence base to modern engineering and operations.

Our Leadership

Richard Postance has spent over 25 years driving performance for industry leaders such as EDF, Shell and Network Rail, having previously led the strategy transformation businesses for both EY and Accenture in the UK and undertaken productivity review on behalf of HM Treasury. He is a specialist in engineering performance uplift by aligning strategic, commercial and digital functions to the realities of daily execution. Richard's deep experience of unlocking large scale impact in infrastructure informs the end to end Workforce Performance Engineering method.

Greig Walker began as an engineering apprentice and went on to lead performance delivery for industrial titans like Rolls Royce and Toyota, specialising in unlocking the true potential of operational excellence within high-stakes environments. His focus on engineering performance habits has delivered transformative results for organisations like BAE Systems, Williams F1 and Tata Steel, including 100% productivity uplifts and an 80% reduction in knowledge staff turnover. Workforce Performance Engineering stands on Greig's expertise in repeatably transforming engineering operations.

Martin Hottass is a pre-eminent expert in building large-scale engineering capability, leading the onboarding and training of the 1,000-strong workforce for Siemens’ first UK wind turbine blade factory. During his time at Siemens, he not only led on the skills transfer for major infrastructure projects such as Thameslink, Riyadh Metro and various Power Station as well as wind farm projects, but also served as a government advisor for the transformation of national Skills Policy with UKCES (UK Commission for Employment & Skills). As the former MD of City & Guilds Technical Training, he brings a peerless understanding of how to align technical training with the commercial demands of high-growth industrial sectors. Martin is the lead architect for the talent elements of Workforce Performance Engineering

Capability Exchange is led by a team of seasoned practitioners who have spent their careers bridging the gap between boardroom ambition and front-line execution. We have built a unique collective that combines the executive authority to align on performance, the operational experience to deliver it and the deep capability architecture to build your own talent for the long term.
